Abstrak

Penelitian ini bertujuan untuk mengkaji model peningkatan kinerja melalui work engagement, ethical leadership, dan kompetensi digital di Kantor Pengawasan dan Pelayanan Bea dan Cukai Tipe Madya Pabean A Semarang. Populasi penelitian mencakup seluruh sumber daya manusia (SDM) di kantor tersebut, terdiri dari 203 ASN dan non-ASN. Teknik pengambilan sampel menggunakan metode sensus. Data primer dikumpulkan melalui kuesioner dengan skala Likert 1 hingga 5, dan dianalisis menggunakan metode Partial Least Square (PLS). Hasil penelitian menunjukkan bahwa semakin baik ethical leadership diterapkan, semakin tinggi kinerja SDM dan work engagement pegawai. Selain itu, work engagement yang tinggi juga berkontribusi positif terhadap peningkatan kinerja SDM. Kompetensi digital ditemukan memoderasi pengaruh ethical leadership terhadap kinerja SDM, sehingga meningkatkan implementasi ethical leadership dan work engagement akan memperkuat kinerja SDM dalam organisasi ini.

This study aims to examine a performance enhancement model through work engagement, ethical leadership, and digital competence at the Office of Customs and Excise Type A Madya Pabean in Semarang. The research population includes all human resources (HR) at the office, consisting of 203 civil servants and non-civil servants. The sampling technique used was the census method. Primary data was collected through questionnaires with a Likert scale of 1 to 5 and analyzed using Partial Least Square (PLS) method. The research findings indicate that the better the implementation of ethical leadership, the higher the HR performance and employee work engagement. Additionally, high work engagement positively contributes to HR performance improvement. Digital competence was found to moderate the influence of ethical leadership on HR performance, indicating that enhancing the implementation of ethical leadership and work engagement will strengthen HR performance within this organization.
